Best Practices

1. Be specific, always — AI can help add specificity, but you must provide the actual examples and evidence.

2. No surprises in the review — Performance issues should have been discussed in 1:1s before the review. The review documents, it doesn't reveal.

3. Watch for bias in language — Studies show women and minorities receive less specific, more personality-focused feedback. Review all AI output for bias.

4. Keep development separate from evaluation — Development plans should feel like investment, not punishment. Frame growth opportunities positively.
